Chicago Dancer Pay Transparency Project

As dancers, we often do not know what compensation a job offers before auditioning which is unique to our industry. Even then, we may not know until/if a contract is offered to us. Almost every other industry at the very least offers a pay range in their postings and a run-down of their benefits. Dancers are unusually ill equipped to negotiate their pay since there is almost no information available about what the typical pay should be in our industry.

Almost every dancer has had to work for multiple companies at once, as well as have additional non dance jobs on the side for steady income. These range from barista to bartender, dogwalker to administrator, dance teacher to dance coach, or even competition judge. Dancer’s audition/interview for jobs at a higher rate than any non-arts worker.

The Chicago Dancer Pay Transparency Project was created to address and mitigate the lack of pay transparency in Chicago’s dance community. Ultimately, we aim to normalize pay transparency in dance and other performing arts where performer compensation is similarly unclear.  In order to help dancers make informed decisions about auditioning for companies, or even about stepping into the professional dance industry, we need pay transparency. Due to budgetary constraints that are woefully common in the arts, not every company can afford to pay dancers as well as they want to. This is one of the reasons why we looked at available companies’ 990s, these tax documents help show an association between an organization's revenue and what they are able to pay their dancers. Naturally smaller companies are faced with difficult choices on how to pay dancers and pay all their other bills as well.

We hope to provide this context.

Development of the Chicago Dancer Pay Transparency Project

The following is a summary of how we developed our different surveys and how we reached out to members of the dance community in Chicago. To solicit responses to our surveys, we posted on our social media pages (Instagram and Facebook) and asked influential figures in the dance community to share the posts to their stories. We also created listings in Dance Enthusiast and Chicago Artist Resource. Darvin Dances distributed the survey in our newsletter (148 subscribers). Our first surveys to dancers in May 2023 included the following questions which can be seen here.

For our next dancer survey, we worked to develop questions that included more precise language giving definitions for terminology such as “employee” versus “independent contractor”. To make the data easier to sort, we included company names at the beginning of the survey. You can see the August 2023 Dancer Survey here.

After receiving responses from companies in our first survey to dancers, we decided to make a separate company survey in August 2023. This was published on social media and included in the Dance Enthusiast and Chicago Artist Resources listings. You can see that survey here.

We only received 12 responses (including Darvin Dances) for the company surveys. You will notice in our results that are a few companies who submitted their pay but their dancers did not or we only received one response. Any company where we received only one response or unclear data was not included. After putting together, the two data sets from the both dancer surveys, we began analysis. We then reached out to companies via email to verify the data and ask for comment/correction to the data set on January 26th 2024 along with follow up emails on February 9th and 12th. Some companies did not verify the data which is noted or said the data was inaccurate which is also noted. Viewers may notice that each company either has 1 - 5 respondents or 6 - 10 respondents range listed. These ranges are used to protect the identity of the dancers who responded to the survey and protect them from any retaliation.

Our first forays into survey creation and data analysis have been a learning experience. Our surveys for dancers were anonymous, self-reported data. As a disclaimer, the two people involved with the data collection, analysis, and presentation have worked with several of the Chicago dance companies surveyed (be it as a dancer, choreographer, or in other capacities). We welcome any and all feedback. Our goal is to grow this project over time by adding data throughout the coming years. This is just the start, but ultimately, this project is meant to move the dance industry forward and help future dancers navigate this field.

To the dancers reading this data, please take into consideration the following; dance companies have many different overhead costs such as paying other artists, designers, consultants, marketing, liability insurance, renting space and all while putting aside money in savings accounts to plan. Not all companies can afford to pay hourly or include benefits in compensation. This is partially because of the decreasing funding for the arts, the lack of a single payer healthcare system found in other countries and an overall decrease in audiences. As with for profit businesses, the funding landscape varies year to year. Companies can get a huge grant one year and only small ones the next. This can also affect dancer pay as well.

Thank you for your consideration and thought process when looking through this resource. We had 168 responses across both surveys which is a small sample size that we hope grows from years to come.

Contribution to the Chicago Dance Community: Ardent was founded with the idea to create something different in Chicago for the dance community. Company comment: For clarification the stipend paid at the end shakes out to $15 hourly for everything. The rehearsal stipend is technically lower and the performance stipend higher. It changes per project to even out to $15 per hour. Other than a meager savings account ALL money goes to pay artists. There are no fees paid for studio or theater rental etc.

Contribution to the Chicago Dance Community: Only the community can accurately answer this. Though my hope is that through providing free, high quality dance concerts in public spaces like open fields, parks and churches, people who might not typically attend dance events were able to attend and feel comfortable. An ever inquisitive attempt at an atmosphere of agency and equity for dancers is also a huge part of my intent. As well as, continuing to uphold the legacy of early modern innovator Charles Weidman by re-staging his work and that of his dance lineage, while encouraging contemporary artists to present their projects too.

When Ishti began, it was immediately after the first production, ishti seeking to be, led by Kinnari and Preeti. Preeti had received funding from City of Chicago DCASE. At that time, funds could only be used to pay for project expenses. What money was made through ticket sales were saved to be used for the next project/performance/event.

It was in this way, we made it a practice to maintain a cash reserve. It has been especially useful when grants or payments from contracted events are not paid immediately following the event. With this cash reserve, we are able to wait on those payments but still pay artists as soon as obligations are fulfilled.

From 2017-2021, “Ishti Collective” was in name only but financially managed as a sole proprietorship via Preeti Veerlapati (aka the person who paid the taxes on all the income the organization received and filed 1099s for expenses that went out). Funding was primarily raised through individual grants, contracted events, workshops, etc. We operated on a project-basis. Administrative and artistic direction labor was unpaid.

In November 2020, Ishti Collective incorporated as a non-profit and in January 2021, those cash reserves were transferred from Preeti to Ishti Collective. While our 990 may list $22k in revenue, the majority of those funds were the cash reserves Preeti held on behalf of Ishti Collective. Through 2022, Ishti Collective continued to operate on a project-basis as we began to fundraise for the larger general-operating dollars. This meant we paid stipends for both rehearsals and performances.

Throughout these years, we always did our best to be transparent about a project’s time commitments and pay structure. We also offered free opportunities when and where possible to free workshops, access to master artists, etc. We also made it a habit to provide snacks for everyone at rehearsals and especially meals on long performance days.

In 2023, as Ishti Collective grew, we split rehearsal and performance pay, especially for the larger projects that required a lot of time. At the moment rehearsals are paid at $15/hour but it is our hope those wages increase as Ishti Collective raises more general operating funds. Short contracted gigs leveraging existing bodies of work are paid on a stipend basis dependent on the fee we are able to obtain for the performance. At the end of 2023, those involved in the artistic and administrative labor received their very first stipends.

Our weekly range of hours varies widely depending on what the project is, and where in our production cycle we are.

  • On the low end, we might rehearse dancers as little as 3 hrs/wk

  • Our average for a show is probably about 6 hrs/wk

  • During an intensive we might rehearse as much as 12 hrs/wk (for a few weeks at a time)

  • During a show we might perform as much as 25 hrs/wk (for a few weeks at a time)

Contribution to the Chicago Dance Community:

  • We use an Equal Pay Policy, so that everyone Khecari pays gets exactly the same pay rate (dancers, directors, lighting or costume designers, admin staff, consultants, bookkeepers, etc). We have used this policy for over ten years in part to address the chronic underpay of dancers in the field (in our view, part of why dancers get paid poorly is that company's limited budgets get overextended because they feel they have to pay certain roles a higher "going rate" and therefore can't afford to pay dancers a decent rate). Because it is an equal rate across the board, there is inherently full transparency of pay. We raise the rate as we're able, but only when we're able to raise it across the board. We raised it from $18/hr in 2023 to $20/hr in 2024.

  • We are just launching an Emergency Fund for all current collaborators to help with minor exigent circumstances.

  • We have created a Resource Share Residency to give one month of free studio space plus a paid stipend (our current Equal Pay Rate for hours in the studio) to a BIPOC/ALAANA artist. 2024 is our 3rd year of providing this residency.

  • We have offered over ten internships to offer one-on-one mentorship in arts administration.

  • We have offered free classes to current collaborators.

  • We have long employed a ticketing structure that calculated "Full Price Tickets" as total cost of creating the show, divided by total number of seats available, and have used this structure to educate audiences about how much dancemaking actually costs. Partly this is an attempt to advocate for how much dancers' time is worth. At the same time, we always offer discounted tickets, including "100% Subsidized" or free tickets, so that shows are always accessible to low income individuals, including dancers and other artists.
